Senior Director Provider Compensation

Location: WellSpan Health, York, PA
Schedule: Full Time

General Summary

Oversees the development of Provider compensation strategies, plans and programs including design, implementation, and communication of strategy recommendations. Responsible for the effective management of physician Provider compensation programs of the System and for overseeing the efforts of the department concerning the day-to-day operations of the compensation plans.

Duties and Responsibilities

  • In collaboration with System Compensation Committees, leads the development, implementation, and evaluation of complex Provider compensation strategies and models that align with financial and organizational objectives, support quality, and incentivize Provider performance.
  • Provides decision support to System leadership and acts as a resource in the identification and interpretation of trends, developments and marketplace factors that are essential in shaping Provider compensation. Works collaboratively with System leadership to identify Provider compensation issues and make effective recommendations.
  • Oversees execution of the WellSpan Medical Group (WMG) compensation plan(s), plan documentation, reconciliations and communications.
  • Works directly with the Senior VP-Service Lines, Senior VP and Chief Medical Officer, and Service Line Vice Presidents in developing and overseeing market competitive compensation and quality initiatives related to compensation performance.
  • Works in collaboration with Business Managers in providing oversight to legacy plan execution, establishing compensation offers, and executing reconciliations under the plan.
  • Collaborates with Human Resources and Physician Recruitment to ensure that compensation plans support effective recruitment strategies and align with broader System policies and procedures.
  • Works in conjunction with Legal, Internal Audit and Corporate Compliance to ensure that compensation plans align with System policies and government regulations including, but not limited to, Stark, AKS, IRS, in order to minimize risk.
  • Oversees decision support for annual market adjustment recommendations.
  • Provides updates to the WMG Board of Directors, System Leadership Councils, and other departments within the organization.
  • Ensures that compensation is structured to incentivize Providers to achieve critical performance goals and targets, and results.
  • Develops and proposes compensation model design revisions, and compensation for Providers and works with the Service Lines to develop initial compensation offers as well as compensation for Medical Directors.
  • Directs Provider compensation department functions and provides guidance and direction for other members of the finance team to effectively support the WellSpan Provider compensation plans.
  • Directs all activities related to the timely, accurate and complete preparation of all Provider compensation for WellSpan Health.
  • Models compensation and design related to merger and acquisition activity. Participates in the review of any third-party compensation valuations
  • Ensures timely and effective resolution of compensation issues with Provider and Service Line Leadership.
  • Conducts leadership training regarding WellSpan's Provider compensation plans to ensure understanding of practice and individual compensation results; in collaboration with Service Line leadership, communicates with providers directly when questions regarding their individual compensation arises.
  • Partners with HR to manage APP compensation. HR manages: APP base compensation, pay ranges, benefits, and provides insight for extra shift compensation. Provider Compensation manages: APP compensation plan execution, model design, value payments and communication to APPs, budget validation, and collaboration with Service Line leadership.

Qualifications

- Bachelor's degree required; master's degree preferred, with compensation or healthcare leadership certifications a plus.
- 8+ years of progressive healthcare compensation, finance, or physician enterprise experience, including leadership responsibility in provider compensation required.
- Experience developing, administering and using a computer-based comp modeling system like ProCare.
- Expertise designing and overseeing physician and advanced practice provider compensation models, including productivity, value-based, and incentive structures.
- Demonstrated mastery of healthcare regulatory requirements, including Stark Law, Anti Kickback Statute, and Fair Market Value.
- Proven experience leading enterprise wide compensation governance and board or committee presentations.
- Strong analytical background with extensive use of benchmark survey data and financial modeling.
